这些场景本身有高频、重复、标准化的一面,也有专业判断的一面,正适合AI先切进去。

以招聘为例,以前招聘HR被大量流程动作填满:找简历、筛简历、打电话、约面试、确认意愿、协调业务部门时间。

AI招聘官、AI面试官如果能把真人面试前的一大段流程跑起来,HR的角色就会发生变化。HR不再只是亲自搬砖,而是定标准、管Agent、做决策。

再看人才判断。企业不是没有员工数据,而是很难从数据里看出真正的问题。

履历、绩效、测评、项目经历、能力行为、性格动机,这些信息分散在不同系统和不同人的脑子里。AI人才官如果能把这些数据组织起来,形成一个更完整的人才画像,就有机会成为管理者的人才参谋。

这也决定了,AI HR的竞争不会只停留在模型层。真正的门槛,会回到谁更懂岗位、懂组织、懂人,谁更有真实业务场景和专业知识沉淀。

北森的底牌

不只是软件

北森为什么在这个时间点转向AI应用公司?

一个原因是市场窗口打开了。大模型和Agent技术让很多之前做不起来、成本过高的场景,开始有了产品化可能。

比如AI面试、AI陪练、AI老师、AI员工助手,这些并不是今天才被企业需要,而是以前技术成本、交付成本和体验都不够成熟。

另一个更重要的原因,是北森本身有一块不一定总被外界充分理解的资产:People Science。

北森不是从纯工具软件起家。它长期积累了测评、人才管理、能力模型、人才盘点、发展地图等能力。

这些在传统SaaS阶段,看起来有时更像咨询、测评和内容服务;但到了AI时代,它们变成了训练数字HR专家的生产资料。

这也是北森与很多软件公司的不同之处。

不少软件公司做AI,第一反应是接大模型、改交互、做智能助手。

但AI HR真正难的,是把专业知识装进去。一个岗位需要什么能力,这个能力怎么评估,评估之后怎么发展,不同企业对人才的偏好有什么差异,这些不是通用大模型在公开互联网上就能学明白的。

这和牛透社看到的一批AI转型样本不太一样。

很多跑在AI里有阶段性成果的ToB软件公司,会先成立AI中台、AI产品线、FDE团队,甚至重组研发、产品、交付和销售体系。

但北森的路径更像是:AI沿着原有HR主业往里长,长进产品,长进内容,长进研发方法,也长进客户交付里。

这不是说北森的组织没有变化。北森组织里的变化更多发生在能力和方法层面。

以前做软件,核心是客户需求流程、产品规划、研发交付;现在做AI HR专家,内容专家、测评专家、产品经理、研发和交付要重新组合。

原来懂人才科学的人,可能要用AI做原型;原来做软件产品的人,也要理解业务场景和专业判断。

组织架构图可以不大动,但组织内部的能力结构已经在变化。

这也是北森这个样本有意思的地方。AI转型在很多公司表现为组织重组,在北森这里,更像是一种能力重配。

这个“反共识”的做法,也让我想起几年前牛透社写过的《北森的反周期》:北森好像总是在行业共识之外,按照自己的节奏做选择。

HR软件的下一仗

是组织能力

北森这次AI战略升级,也给HR软件行业提出了一个更大的问题:未来HR软件公司,还是软件公司吗?

如果只做流程、数据和审批,它当然还是软件公司。

但当AI开始进入识人、选人、育人、用人、排班、陪练、员工服务这些场景,HR软件公司就不能只用“系统”来定义自己了。

它要变得更像一个组织能力平台。

这里面有机会,也有挑战。

机会是AI可能把HR软件从原有软件预算里拉出来,进入培训、咨询、人才发展、组织发展等更大的市场。客户也许不愿意为一个模块多付钱,但可能愿意为一次更准确的人才判断、一次更有效的面试、一个能持续陪练的数字教练付费。

挑战是AI HR很难完全标准化。每家企业的岗位模型、人才标准、业务语言、管理文化都不一样。北森要把“北森的AI”变成“客户的AI”,就必须处理好产品化和定制化之间的关系。做得太轻,AI漂在通用能力上;做得太重,又会回到传统咨询和项目交付的老路。
